Abstract

The relationship of leader-member exchange (LMX) to task and contextual performance was examined using a sample of teleworkers. Path analysis results show evidence for mediation of the LMX and task performance and LMX and contextual performance relationships. Mediators and partial-mediators included self-management, telework satisfaction, affective commitment, and turnover intentions. LMX is not related to work-family conflict, and work-family conflict is not related to either task or contextual performance. Additional relationships among the mediating variables were also found. This study shows the importance of the leader-member relationship when leading teleworkers. More research is required to further understand differences between teleworkers and collocated workers.
